These are Hollows that have removed their masks and obtained Soul Reaper powers. Aizen's use of the Hōgyoku resulted in a drastic increase of the number of Arrancars, and they were able to achieve a humanoid appearance.
The stronger they were as Hollows, the greater their combat abilities will be. Stronger Arrancars will also have a closer resemblance to humans. They don a broken mask and a white shihakushō while carrying a zanpakutō. The Arrancar's zanpakutō seals the "core" of their Arrancar powers in the form of a sword.
When they perform a Resurrección, which is the equivalent of a Soul Reaper's Bankai, they will release their true powers and form. Furthermore, they possess a tough outer skin with high spiritual hardness known as Hierro, and they can carry out high-speed movements known as Sonído, which is equivalent to Shunpō and Hirenkyaku.
They can fire Cero(s). Most of the time, they will lose the ability to perform high-speed regeneration they possessed as Hollows.
